中文摘要 | 大學為培育國家高等人才及研究高深學問的主要場所,在現今21世紀的環境中,著眼於如何在知識創發與應用之間找到平衡,並以此提升創意培養能力與國際競爭力。在此背景下,大學校長的創意領導成為推動大學轉型與創新的關鍵因素。本研究聚焦於國內八位在創意領導方面表現卓越的大學校長,透過半結構式訪談,探討其帶動創意的領導作為與策略。研究結果顯示,校長們雖面臨不同的學校處境與挑戰,但皆能展現多樣化且具創意的領導作為,例如身教示範、親上火線、積極承擔責任、知人善任,並以開放心態接納建議並解決內部衝突,進而帶動學校的創新發展。本研究的貢獻在於深入剖析「創意領導」於大學場域的實踐樣態,具體揭示大學校長在推動組織創新與變革中的關鍵作為與策略,填補了學界對大學領導者如何帶動創意發展的探討不足。透過對多位校長領導經驗的歸納與分析,本研究提供具體的策略與啟示,協助教育領導者在面對組織僵化、內部溝通瓶頸及變革挑戰時,能夠營造鼓勵創新的文化氛圍,激發成員潛力,並促進大學長期的永續發展與競爭力提升。整體而言,校長的創意領導作為對於校長個人、大學組織內部、成員以及外部社群四個層面均產生顯著的正面影響,並凸顯出創意領導在推動大學轉型與創新中的重要價值。 |
英文摘要 | Universities serve as the primary institutions for cultivating high-level talent and advancing profound academic research. In the context of the 21st century, universities face the challenge of balancing knowledge creation and application, enhancing creativity cultivation, and boosting international competitiveness. Against this backdrop, university presidents’ creative leadership emerges as a critical factor in driving institutional transformation and innovation. This study focuses on eight Taiwanese university presidents who have demonstrated outstanding performance in creative leadership. Through semi-structured interviews, the research explores the strategies and leadership practices they employ to foster creativity. The findings reveal that, despite facing varying institutional contexts and challenges, these presidents exhibit diverse and creative leadership practices. Examples include leading by example, actively addressing challenges, taking responsibility, empowering capable personnel, and maintaining an open mindset to embrace suggestions and resolve internal conflicts. These practices ultimately facilitate institutional innovation and development. The contribution of this study lies in its in-depth examination of how “creative leadership” is practiced in the university context. It specifically identifies the key strategies and actions employed by university presidents to drive organizational innovation and change, addressing a gap in the academic discourse on leadership in higher education. By synthesizing the experiences of multiple university presidents, this research provides concrete strategies and insights for educational leaders facing organizational rigidity, internal communication bottlenecks, and challenges of transformation. It offers guidance on fostering a culture that encourages innovation, unlocking the potential of organizational members, and promoting universities’ sustainable development and competitiveness. Overall, university presidents’ creative leadership exerts a significant positive impact on four dimensions: the individual president, the internal university organization, its members, and the broader external community. This study underscores the critical value of university presidents’ creative leadership in advancing university transformation and innovation. |
