中文摘要 | 本研究旨在探討主管與部屬交換關係品質對心理契約、角色衝突、主管信任與主管承諾的影響,並驗證心理契約和角色衝突的中介效果。研究者以分層隨機抽樣法抽取臺灣地區共510位兼任行政工作的國小教師進行問卷調查,共回收有效問卷419份,以結構方程模式進行潛在變項間的路徑分析。結果發現,主管與部屬交換關係品質對心理契約、主管信任與主管承諾有顯著的正向影響,對角色衝突有顯著的負向影響;再者,心理契約對主管信任有顯著的正向影響,角色衝突對主管信任有顯著的負向影響,但兩者對主管承諾的影響則均不顯著;最後,主管信任對主管承諾呈顯著的正向影響。此外,主管與部屬交換關係品質亦會經由心理契約與角色衝突的中介效果影響主管信任,且心理契約與角色衝突必須透過主管信任的中介作用來影響主管承諾。根據結果,本研究提出結論、研究貢獻及對未來研究之建議。 |
英文摘要 | This article discusses the effect of leader–member exchange (LMX) relationship quality on psychological contracts, role conflict, supervisor trust, and supervisor commitment, including the mediating effects of psychological contracts and role conflict. Stratified random sampling was adopted to administer a questionnaire survey to 510 administrative teachers at elementary schools in Taiwan (effective questionnaires: 419). Applying structural equation modeling to analyze the paths among the potential variables revealed that LMX relationship quality significantly and positively influenced psychological contracts, supervisor trust, and supervisor commitment, and significantly and negatively influenced role conflict. Additionally, psychological contracts significantly and positively influenced supervisor trust, role conflict significantly and negatively influenced supervisor trust, but neither of them significantly influenced supervisor commitment. Finally, supervisor trust significantly and positively influenced supervisor commitment. Further, LMX relationship quality influenced supervisor trust through the mediating effects of psychological contracts and role conflict, and psychological contracts and role conflict influenced supervisor commitment only through the mediating effect of supervisor trust. According to the research results, this study offers a conclusion, describes contributions to the literature, and provides suggestions for further research. |
