中文摘要 | 教师知觉在很大程度上能反映和预测绩效评估工作的效果。以637名中小学教师为研究对象,采用问卷法探讨绩效工资改革背景下教师绩效评估知觉的构成与特点,并通过回归分析来探讨教师知觉对其职业承诺的预测作用。结果发现:(1)教师绩效评估知觉由“促进发展”“民主沟通”“准确可靠”“尊重差异”“公平合理”等5个维度构成。(2)当前教师对绩效评估的知觉总体上较好,但需要对公平性、初中学校和一贯制学校的绩效评估实践,以及普通教师与行政干部知觉上的差异等问题予以深入关注。(3)教师绩效评估知觉在多个维度上对其职业承诺具有显著的预测效应。 |
英文摘要 | Teachers’ perception can greatly reflect and predict the results of performance appraisal. The study investigated the structure and characteristics of teachers’ perception of performance appraisal in the context of performance salary reform, and the predictive effect of teachers’ perception on their occupational commitment. 637 primary and secondary school teachers completed a questionnaire survey and regression analysis was conducted. The main findings are as following : a) Teacher perception about performance appraisal consisted of five dimensions, namely, promoting development, democratic communication, being accurate and reliable, respecting difference and being equal and reasonable ; b) Generally, teachers had positive perception of performance appraisal. But more attention should be drawn to equity, the performance appraisal at middle schools and schools consisting of nine grades, and the differences in the perception between teachers and administrative staff; and c) Teachers’ perception had significant positive predictive effect on their occupational commitment. |
