中文摘要 | 在少子化的影響下,臺灣近年國小代理、代課教師的高比例現象愈趨嚴重,復以他們的工作權益相對正式教師限縮不少,對其職場心理狀態與工作表現之影響不容忽視。惟回顧過去學校職場研究,有關國小代理、代課教師管理之實證研究探討甚少,故本研究希望以國小代理教師為對象,探討其組織公民行為表現的影響因素,希望能對國小代理教師之職場心理提出管理上的建議。本研究採用調查研究法,以學校規模做分層抽取臺南市104學年度國小代理教師310名為研究對象。本研究主要研究發現為:一、國小代理教師的人格特質、組織公平知覺與職場友誼對教師組織公民行為表現均有影響性;二、職場友誼是國小代理教師組織公民行為表現與前因(人格特質和組織公平知覺)間的一個重要連結因素。最後,依據研究發現提出各項建議,以供學校管理者、教師及未來研究者參考。 |
英文摘要 | Due to the shrinking birth rate in Taiwan, the number of elementary substitute teachers has increased drastically and led to serious problems of education quality in school. However, literature shows quite little effort on the issue of elementary substitute teachers. This study aimed to investigate the relationship between elementary substitute teachers’ personality, workplace friendship, organizational justice and organizational citizen behavior, and to examine the mediating effect of workplace friendship. Survey data were collected from 310 elementary substitute teachers in Tainan area, Taiwan. The results were as followings: (1) Elementary school substitute teachers’ personality trait of openness and agreeableness, workplace friendship, organizational justice had significant and positive correlation with substitute teachers’ organizational citizenship behavior. (2) Elementary school substitute teachers’ workplace friendship had mediated effect between their personality trait, organizational justice and organizational citizenship behavior. Based on the findings and conclusions, practical suggestions were offered for school leaders, teachers and educational researchers’ reference. |
