中文摘要 | 隨著創意經濟時代來臨,繼往的產業概況隨之遞變,致使美學經濟的興起文創產業成為眾人關注焦點,而文創產業之人才便成為文創加值的關鍵因子。為此,文創產業的興起不僅為經濟發展帶來新動向,同時也為人才的培育和發展提供眾多機會和挑戰,惟先前研究皆未對此產業人才著墨。本研究以文創產業之工作者為研究對象,透過領導風格、工作滿意度、組織承諾及離職傾向之間的相互關係。研究係採用問卷調查法進行,共計回收有效問卷份數為474份,以SPSS 26.0進行統計分析,以驗證研究之7項假設。本研究證實領導風格與工作滿意度以及組織承諾彼此間具有顯著正向之關係;而領導風格、工作滿意度、組織承諾對離職傾向彼此間具有顯著負向之影響關係;在中介效果檢定方面,工作滿意度及組織承諾在領導風格與離職傾向間具有中介效果。最後,依據本研究結果建議文創產業應在領導者與工作者身上下足功夫,建立雙方的溝通橋樑,以及公司制度方面有所保障,提供合宜的薪資福利,藉此留住優秀人才。 |
英文摘要 | With the advent of the creative economy era, the landscape of industries has transformed, leading to the rise of the aesthetic economy and the creative industry becoming the focus of attention. As a result, Talent in the creative industry has become a key factor in adding value to the field. The emergence of the creative industry not only brings new trends to economic development but also offers many opportunities and challenges for talent cultivation and development. However, previous research has not put a lot of emphasis on talent in this industry. This study focuses on creative industry workers and explores the interrelationships between leadership style, job satisfaction, organizational commitment and turnover intention. The research was conducted using a questionnaire survey methodology and a total of 474 valid questionnaires were collected. A statistical analysis was performed using SPSS 26.0 to test seven hypotheses in this study. The findings of this research confirm that there is a significant positive relationship among leadership style job satisfaction and organizational commitment. Additionally, leadership style, job satisfaction, and organizational commitment have significant negative effects on turnover intentions. With regard to the effects of mediation effects, job satisfaction and organizational commitment mediate the relationship between leadership style and turnover intention. Lastly, according to the results of this study, it is recommended that the creative industry Invests in leaders and workers, establish effective communication bridges among them, and provide guarantees in terms of company policies and appropriate Salaries and benefits to retain outstanding talent. |
