中文摘要 | 基于中国基础教育质量监测协同创新中心的数据,采用描述统计和多层线性模型方法对中学教师工 作满意度及其影响因素展开分析,研究发现:(1)我国中学教师总体工作满意度水平处于中等程度,其中对人际关 系的满意度最高,领导与管理的次之,付出与回报的最低;2)学校所在区域对教师工作满意度的影响极其显著,城 市最高,乡镇次之,农村最低;3)不同学校之间教师工作满意度的差异比较大,约占总差异的15% ;4)职业偏好、 自主专业发展、日工作量等变量对中学教师工作满意度的影响极其显著且影响程度高于教师的人口学变量;5)专 业发展支持、校长教学领导力、民主决策等对教师工作满意度的影响非常显著且影响程度高于教师个体层面的影 响因素。由此可以通过改善农村地区中学教师的生存状况、满足中学教师的专业发展需求等措施提高中学教师的 工作满意度。 |
英文摘要 | Employing descriptive statistical analysis and hierarchical linear modeling (HLM),the authors used data from the National Collaboration and Innovation Center for Evaluation of Basic Education Quality, investigated Chinese secondary school teachers' job satisfaction and the influential factors. They found that (1) Chinese secondary school teachers' job satisfaction were just satisfied, with the highest dimension in human relationships, the lowest in effort and reward, and leadership and management in between ;(2) School location was extremely remarkable inlluence on teachers' job satisfaction, with the highest in urban areas, the lowest in rural areas, and town areas in between; (3) There was a significant gap in teacher job satisfaction among different schools, accounting for about 15 % of the total variance; (4) Occupational preference, professional development, daily work etc, were extremely remarkable inlluence on middle school teachers' job satisfaction and the inlluence degree was higher than teachers' demographic variables; (5) Professional development support, democratic decision-making, principals instructional leadership etc, had significant effect on teacher job satisfaction. , and the inlluence degree was higher than teacher factors. Therefore, the overall satisfactions of secondary school teachers can be boosted by measures such as improvement of teachers' subsistence condition in rural areas, and fulfilling teachers' demands of professional development etc. |
