中文摘要 | 組織衝突是組織行為研究上的重要課題,在引發衝突的眾多因素中,組織公平性是其中的重要因子。但較少研究從組織公平性的角度來研究組織衝突;即使有之,卻又未能顧及個人人格特質的因素。因此,為了彌補上述研究上的缺口,本研究主要探討組織公平、內外控人格特質與組織衝突的關係,並對變項間的直接效果、相對效果與干擾效果進行檢驗。本研究以589位國小教師為研究樣本,以迴歸分析及結構方程模式進行資料的驗證分析。研究結果發現,組織公平對組織衝突有直接的影響效果,且組織公平對組織衝突的影響程度大於個人的內外控人格特質;另外,又發現內外控人格特質會干擾組織公平與組織衝突的關係。最後,根據研究結果,本研究提出對學校管理上的意涵與對研究上的建議。 |
英文摘要 | Organizational conflict is an important issue on the studies of organizational behavior. In the many factors of inducing conflict, organizational justice is one of the important factors. Unfortunately, the fewer studies from the point of organizational justice explore organizational conflict, even if have, but do not think of personal characteristics. Therefore, to fill up above the research gap, this study mainly explore the relationships among organizational justice, locus of control, and organizational conflict, and also test the direct effect, relative effect, and moderating effect. This study uses 589 teachers of elementary schools as study samples and uses regression analysis and structural equation modeling to conduct data analysis. The study results show organizational justice has direct effect on organizational conflict and organizational justice than locus of control has more effect on organizational conflict; in addition, locus of control can moderate the relationship of organizational justice and organizational conflict. Finally, based on study results, this study provides implications of school management and study suggestions. |
